As Employee Engagement Falls, Giftogram Finds "Nothing" Is One

Analysis of more than 43,500 workplace conversations suggests inconsistent recognition may be contributing to today's employee engagement challenge.
NEW JERSEY - Aug 25, 2026 - An analysis of 43,513 public workplace conversations by Giftogram identified what it calls the Appreciation Gap [https://giftogram.com/blog/the-employee-appreciation-gap-what-43513-workplace-conversations-reveal-about-recognition-in-2026]: the growing mismatch between how often employees contribute and how often they feel recognized. Across the dataset, "nothing" was one of employees' most common responses when discussing workplace recognition, suggesting many workers still receive little or no acknowledgment for their contributions. Employees described feeling invisible 4.1 times more often than they described feeling valued.

The research comes as global employee engagement fell to 20% in 2025, its lowest level since 2020 and a second consecutive annual decline, according to Gallup's State of the Global Workplace 2026 [https://www.gallup.com/workplace/349484/state-of-the-global-workplace.aspx] report.

Against that backdrop, many employers are interpreting lower employee turnover as a sign of stability. While the U.S. voluntary quit rate has remained around 2% for much of the past year, Giftogram's analysis suggests stable turnover does not necessarily indicate an engaged workforce. For every employee who described recognition as a reason they stayed, 8.4 described a lack of recognition as contributing to their decision to leave, while 2,522 conversations linked the Appreciation Gap to changing jobs.

Recognition often goes missing

Across the dataset, 4,561 employees reported receiving no recognition at all, making "nothing" more commonly reported than verbal thanks, extra time off or public acknowledgment.

Recognition isn't absent. It's inconsistent.

The analysis suggests the challenge is less about whether organizations recognize people and more about how consistently they do it. Employees mentioned receiving recognition only rarely, annually or never 3.3 times more often than they described regular appreciation.

The same inconsistency may extend to managers. Gallup reported manager engagement fell from 27% to 22% between 2024 and 2025, continuing a broader decline since 2022.

Thoughtfulness matters more than cost

Among the small proportion of conversations describing genuinely positive recognition experiences (6.4%), employees consistently remembered the thoughtfulness behind the gesture rather than its monetary value. When a tangible reward was mentioned, flexibility mattered: gift cards were the single most-cited preference, appearing in 574 of the 10,578 conversations that discussed gifts.

"Employee Appreciation Day may have passed, but recognition cannot be confined to a single moment," said Bill Grassmyer, CEO and co-founder of Giftogram. "The Appreciation Gap isn't caused by a lack of caring. It's caused by inconsistent recognition. Technology now makes it possible to recognize thousands of employees consistently while keeping every reward timely, personal and relevant. Organizations no longer have to choose between scale and meaning, and those that combine both are better placed to strengthen engagement, retention and performance."

Methodology

Giftogram analyzed 43,513 public workplace conversations (8,262 original posts and 35,251 comments) across 12 workplace-focused Reddit communities between February 2025 and February 2026. Conversations were categorized by recognition type, emotional tone and workplace outcomes to identify recurring themes. As with any social-listening research, the findings reflect publicly shared employee experiences and are intended to identify trends rather than estimate population-wide attitudes.
